## Why the first line manager is the field force multiplier

In Indian pharma, the area business manager decides how well strategy reaches the doctor's chamber. Reps copy what their ABM does in the field, from call quality to how they talk about a competitor.

Yet most FLMs are promoted from top-performing reps and rarely trained to coach. With digital detailing, tighter marketing codes and high rep turnover, first line manager training in pharma is now a practical necessity rather than a reward.

## What participants will be able to do

### Coach in the field, not just observe

Use a before-call, during-call and after-call structure so every joint fieldwork day improves one specific skill.

### Run territory reviews that find the story

Read coverage, call frequency, prescriber mix and secondary sales together to spot the real reason a territory is lagging.

### Hold honest performance conversations

Address missed calls, poor reporting or weak productivity early, with clear expectations and support.

### Keep good reps longer

Recognise early signs of disengagement and use stay conversations, recognition and growth paths to retain them.

### Model compliant promotion

Reinforce the company's code of marketing practice in coaching and reviews, so compliance is part of how the team sells.

### Build the next line of FLMs

Identify reps with manager potential and give them structured responsibilities, such as buddying new joiners.

## Sample training plan: 2-day hands-on design

This two-day workshop helps area business managers and first line managers lead through their reps instead of selling for them. Participants plan a realistic month, then practise the heart of the job: joint fieldwork. They plan a call with a rep, observe a filmed doctor call without taking over, and run the after-call debrief. They turn territory dashboards into rep-owned action plans, handle a demotivated long-serving rep, hold a stay conversation, and coach reps on grey-area situations with doctors and chemists.

80% hands-on practice · 13.5 contact hours · Cohort: 12–24 participants · In person · Live virtual

### Day 2: Reviews, performance, retention and ethics

Participants can run a diagnostic territory review, handle underperformance and retention conversations, and coach on compliance.

1. 09:30–10:00 · Numbers quiz (Energiser)
2. 10:00–11:00 · Diagnostic cycle review (Real-play)
3. 11:15–12:15 · The demotivated veteran (Role-play)

### How long is pharma first line manager training?

The recommended design is two days in person, 09:30 to 17:30, followed by a 60-day joint fieldwork coaching assignment. It also runs as four live virtual sessions of three hours each, with a real fieldwork day between sessions.

### What activities are included in pharma first line manager training?

Managers practise pre-call planning with doctor cards, observe filmed calls without jumping in, run after-call debriefs, turn territory dashboards into rep-owned plans and handle a demotivated veteran rep. The capstone is a compressed field day simulation that includes an ethics moment.

## How we deliver it

### Field-realistic simulations

Doctor-call and coaching simulations reflect your therapy areas, products and customer types, prepared during the ADDIE analysis phase.

### Joint fieldwork assignment

After the workshop, each FLM completes coached fieldwork days using the new debrief structure and shares learning with the cohort.

### RBM involvement

Regional managers get a short briefing and observation guide so they reinforce the same coaching language on their own field visits.

### Short, cycle-friendly sessions

[Live virtual](https://bodhih.com/live-virtual-classes/) versions are scheduled around cycle meetings and closing weeks, so FLMs are not pulled out of the field at the wrong time.

## Tailored versions

### For newly promoted ABMs

A foundation version focused on the shift from rep to manager, fieldwork coaching basics and managing former peers in the same headquarters.

### For specialty and hospital divisions

Cases centre on key hospital accounts, KOL engagement, formulary processes and coaching reps who sell complex therapies.

### RBM coaching the coach

A version for regional managers on how to develop their ABMs as coaches, including observing and giving feedback on FLM debriefs.

## How we measure impact

We apply the ADDIE Evaluate stage from the start. FLMs take a pre and post coaching and [leadership assessment](https://bodhih.com/leadership-assessment/) on AssessAll, and reps can give a short pulse on the quality of fieldwork coaching. RBMs observe one joint fieldwork day at 30, 60 and 90 days using a checklist we provide. With your sales excellence team we review agreed indicators such as call quality scores, coverage, early rep attrition and review completion.

## Frequently asked questions

### What does a pharma first line manager do?

A pharma first line manager, often called an area business manager, leads a team of medical representatives in a geography. The role covers joint fieldwork coaching, territory and cycle reviews, target delivery, doctor and chemist relationships, hiring and onboarding reps, and making sure promotion follows the company's code of conduct. Coaching is the part most FLMs are least trained for.

### How do you do effective joint fieldwork with a medical rep?

Agree one coaching focus before the day starts, plan each key call together, then let the rep lead while you observe. After each call, ask the rep to self-assess before you give one strength and one improvement. End the day with a written commitment. Our program trains FLMs in this structure with filmed practice.

### How can ABMs reduce MR attrition?

Many reps leave because of how they are managed. ABMs can help by onboarding new joiners carefully, giving regular recognition, coaching rather than only chasing numbers, and holding stay conversations before resignation letters arrive. Showing a career path also helps. The program includes a module focused on retention conversations.

### What skills does an area business manager need?

An area business manager needs field coaching, territory analysis, [performance management](https://bodhih.com/performance-management-training/), motivation, hiring and onboarding, and a clear understanding of ethical promotion. Planning and time management matter too, because fieldwork, reviews and reporting all compete for the same week. First line manager training for pharma builds each of these through practice.

### Does this program cover UCPMP compliance?

It covers compliance from a leadership angle: how FLMs model and coach ethical promotion and handle grey areas with reps. It is training, not legal advice, and does not replace your company's compliance or legal guidance on UCPMP 2024 or its amendments. We align content with your internal code during design.

### How is this different from pharma sales training?

Pharma sales training builds the rep's own selling skills, such as detailing, objection handling and call planning. This program is for the managers of those reps. It focuses on coaching, reviewing, motivating and retaining a team, so managers can multiply good selling across a territory.

### Can the program run for field teams across many states?

Yes. Live virtual sessions work well for field forces spread across India, and we can run regional in-person workshops at cycle meetings. Bodhih has facilitated 18,000+ programs since 2008 and delivers across India and abroad, with master trainers travelling from Bengaluru for in-person sessions.
